In response to a recent paper casting doubt on #skillsbasedorganisations , Sandra Loughlin, PhD from EPAM Systems approached the team at RedThread Research to share her organisations journey.
This is a great episode hosted by Dani Johnson and Stacia Sherman Garr and unpacks the 30 year (yes, that's right, 30 year) journey of EPAM to become probably the most advanced skills based organisation globally).
A couple of highlights from the conversation:
1) EPAM use #skills to drive the business strategy itself rather than it being used to meet HR objectives such as mobility, engagement etc.
2) Importance of having as much data/information on the #skills in jobs as well as the #skills of people. Also the acceptance that you don't need deep data/info on all jobs, just the ones that are business critical.
3) Leaders must realise that people are the engine of business and that you have to match the skills people have to the skills you need them to have to meet your business objectives.
4) Leaders and the business believing in the importance of skills data and it being the core to all #talentmanagement activity ultimately influencing performance, feedback, succession, hiring etc.
5) EPAM have been on a #skills journey for 30 years, its part of the DNA of the organisation but Sandra Loughlin, PhD said multiple times that they are not there yet, they have lots of room for improvement, haven't solved for everything i.e. do not expect this to be a 2-3 year play.
Really worth listening to this podcast and I encourage people to explore some of the other interviews conducted by RedThread Research.
The one with Oliver Drury from Booking.com on their digital transformation journey is well worth a listen. I really liked their approach to the tech ecosystem strategy, and Oliver spends some time highlighting the importance of bringing the leaders on the journey as much as the employees. Interestingly, he has a team of 55 people working on the the #skills strategy! Link to this one is in the comments.
Once again, it seems the human ecosystem is as important, and potentially more important, that the tech ecosystem. I am beginning to think business cases should be prepared with a $1m:$5m ratio where you spend $5m on change, leadership and comms to every $1m on tech !
