    Efficiency is key when hiring for startups, especially when recruiting a foundational role. This was the challenge when we sought a new Director of Customer Success for Permitium: finding an empathetic and driven professional skilled at building Customer Success teams from scratch. Thanks to the dedication of Lauren Howard and David Kimball, we zeroed in on Seth Moucka. Seth’s expertise in managing and structuring various customer functions from scratch, his broad scope of experience in CS, and his exuberant nature distinguished him as the perfect fit. End-to-end, the search took 37 days to get to a hire. Permitium is an innovative leader in workflow automation solutions for law enforcement and vital agencies, empowering citizens and businesses by improving access to agency resources.     When Asimily set out to find a Director of Demand Generation, the mission was to find a top-tier, hands-on DG leader. Ideally this hire would be a leader who could scale existing channels, pioneer new ones, and ensure Asimily continues its trajectory of growth. The most significant challenge faced was finding proficient communicators who could navigate executive-level conversations, as Demand Generation professionals often lean more analytical. Charlie Mohn as a standout candidate early in the search, showcasing the delicate blend of strategic vision and tactical execution needed for the role.     Should you hire a go-to-market lead if you're pre-revenue? The answer is... maybe. I've noticed an uptick in inquiries about this kind of hire recently, and wanted to share a few interesting observations. 1 / This is mostly happening in the AI space. The speed at which the space is moving is causing founders to want extra bandwidth. 2 / If you're a dev tools or infrastructure company in the AI space, building bottoms up developer adoption may be one of your strategies. In that case, having an extra hand who can serve as a community lead, developer advocate, and be highly experimental provides massive leverage. 3 / Founders that we speak with who have highly technical backgrounds are well-complemented by an early go-to-market hire who acts as a key thought partner. That said: a pre-revenue go-to-market hire is an incredibly narrow and rare profile to look for. Whenever we've done this successfully, the person has usually been: - A stellar high-aptitude up-and-comer who isn't afraid of risk - Highly creative and experimental in their projects and is willing to accept that there's a ton to figure out - Past track record of being early in a startup (we've found truly experiencing an early-stage company is absolutely essential coming in this early) - Intimate knowledge of the core buyer here (e.g. developers), which minimizes ramp time and aids experimentation and creativity - Willingness to throw out the past playbook and hold things lightly as they figure out something entirely new It's hard to find, but the right person here can deliver an immense impact.     As a founder, an investor call with a candidate is one of the most powerful tools you have in your talent toolkit. But it's critical that this is used in the right way. Here are some of the most critical questions I drive to ensure the investor call is used in a clear and strategic manner: 1 / Is this for evaluation, is it to sell the candidate, or is it a combination? It's absolutely important to be clear on the intended purpose here, and also brief the candidate on the intended purpose. 2 / If we're evaluating the candidate, what perspective can the investor provide? Just telling an investor to "give me your take" leads to an unproductive signal. Instead, we like to align up front with our clients: what are the aspects of a candidate we want to get a signal on, and how can we ensure the investor knows this? 3 / What does the investor need to know in order to conduct a good call? No matter the purpose of the call, underbriefing your investor will have consequences. We like to work with clients to figure out the right packet of information to assemble: usually a resume isn't enough, and internal evaluation notes plus additional background context is what's needed. Sufficient context is everything. For senior-level hires, we recommend a more robust Board Packet that gets even more detailed. For individual contributors, something more streamlined but still informative can work. Hiring the right talent is more critical than ever. So running the right hiring process is critical as well.
