How can you assess an executive leader's ability to adapt to change?

It starts with asking what's the Leader's definition of Change... do they see it as weight on their shoulders or as an opportunity(?) That will define their approach to the challenge from day one, and their ability to send the right (verbal/non-verbal) messages to their Team.

Some of us trust our own assessments - I know I do. One still has to be suspicious of bias, but this approach, over multiple events, has proven useful for me. What do I look for? Tenacity; intellectual curiosity; problem-solving ability; appetite for an opposing view.

Assessing an executive leader's adaptability to change can be effectively done by observing their behavior during periods of transition or uncertainty. For instance, consider a scenario where a company undergoes a major technology overhaul. An adaptable leader would proactively engage with the new system, encourage their team to embrace the change, and seek training or knowledge to understand the new processes. This behavior demonstrates flexibility, resilience, and a forward-thinking mindset, essential traits for adaptability in leadership.

If you are required to conduct such an assessment, one way is to ask behavioral questions such as "tell me about a time you were given an unexpected challenge. What did you do and what was the outcome? What did you learn about yourself in this process?"

I’ve been lucky enough to work with some great leaders, thinkers and entrepreneurs. There is one overall quality which is an individuals ability to cut through complex issues to understand the moving ground under their feet. The leaders that do this understandably also have the ability to keep calm when stress enters the team or situation. These individuals adapt quickly and efficiently to change. Some embrace it as a cultural necessity.

The demonstration and impact of leadership can be found in followership. Beyond a leaders ability to exercise authority is one's ability to incent others to deliver their best, accept coaching and mentorship, and grow in their careers in the process.

Feedback from a 360 can be very helpful if the 360 is a live interview based format and not a survey based format. The live interview format allows the person conducting the 360 to ask follow up questions that and add exceptional information.

The captured feedback from relevant stakeholders about an executive's response to change is essential. This is due to the influence that executives have on their teams' morale and workplace dynamics. Adaptable executives can inspire a positive and innovative culture, while resistance to change may foster negativity and workplace politics. This is a key parameter to sense if culture change awareness and trainings are needed, and to forecast how our executives would interact with future change.

If you have access to the beneficiaries of the change, ask them to share their insights on both the leaders’ results and their behavioral contributions.

In the end, it is about action. Does the leader have a history of making decisions on direction and change rapidly and with balanced risk and opportunity? I have seen too many leaders enter the analysis loop, ask for more data, and never take action. More business is sacrificed by inaction than a bad decision. As another contributor wrote being adaptive is a key component. Does the leader learn from a mistake and immediately course correct or do they insist blindly that their original path is correct? Observation of action and humility often reveals the most resilient leaders and not surprisingly the largest group of followers.

This can be observed in how they approach new technologies and how they encourage creative thinking. Steve Jobs once said, "Innovation distinguishes between a leader and a follower". Additionally, leaders who innovate are not just responding to change; they proactively drive it. They show willingness to break from tradition, challenge the status quo, and embrace new ideas. Fostering an innovative culture is a key indicator of a leader's adaptability, and that enables them to navigate and lead through change effectively.

Another practical tip: it helps to look at the CV. How often has the job been changed so far? Of course, the frequency should not be too high, that is clear. But someone who has lived and worked in the same company, in the same environment, in the same region for 20 years tends to find it more difficult to adapt to change.

Executives often live in a bubble, detached from realities facing their organizations. This stems from power, ego, and surrounding themselves with "yes-men." Consequences include misreading warning signs, fostering echo chambers, decision paralysis, and loss of employee trust. Organizations need leaders who can adapt to thrive. Address the "bubble effect" and promote open communication, diversity, learning, and data-driven decision-making to break free from isolated realities and effectively guide change.
