It is unhelpful to support someone in recommitting to a goal that is unrealistic as this impacts self-efficacy and can result in performance pressure being passed down through the organisation, increasing the risk of failure, accidents, and stress on employees.

When I begin to work with a new client, I ask them how they'd like to handle accountability or "check-ins." Knowing the style they prefer (turning in a homework assignment via email, discussing at the beginning of a session, etc.) has a tendency to make it more likely they'll be successful. I also make sure they know that they can always say no to any assignment, and if they didn't do something, they won't "get in trouble"--we'll just discuss why they didn't get it done, because those things inevitably affect and inform our coaching process.

Supporting the exec in relating to what happened without self-judgement or blame is therefore an important startpoint. This will help avoid self-reflection being silent self-criticism or blaming others. A good start point for reflection from failure is to inquire into what the exec can learn from the failure. Here are a couple of useful self-reflection questions. Was the goal realistic? Did they ask for the support they needed? Did they ensure that their teams were on board and supported? If a similar situation arose in the future, what could they do differently?

When putting together a strategic plan for individual accomplishments, in addition to discussing SMART goals, I work with clients to delve into the WHY of what they're doing. If they can identify the reason behind the work, they are far more likely to be inspired by that, even during times when it feels like a slog--and that inspiration tends to improve the chances that they will successfully realize their goal.

Building resilience is crucial. Assess the progress of process improvements from their inception to the present and identify future targets. Discuss methods for handling stress and keeping a positive attitude, even when things don’t go as expected. Encourage them to see challenges as opportunities for learning and growth, both personally and professionally. Adopting this mindset is vital for long-term success and will help them overcome future obstacles more effectively. Focusing only on unmet goals can result in short-term setbacks; instead, highlight advancement and development.

My favorite writer here is Karen Reivich. These are her seven hints which help build resilience: 1. Recognize and analyze your thoughts to understand their impact on feelings and behaviors. 2. Identify and correct habitual thinking errors, such as self-blame or jumping to conclusions. 3. Identify and evaluate deeply held beliefs to understand their influence on behavior and ensure they align with your desired outcomes. 4. Assess the validity of your beliefs about problems to develop effective solutions. 5. Prevent catastrophic thinking and excessive worry by focusing on realistic outcomes. 6. Manage stress and intense emotions to maintain focus and concentration. 7. Transform negative thoughts into resilient ones to stay engaged

Resilience is not only about bouncing back. It’s about understanding the deeper lessons behind setbacks. When we embrace challenges from a place of Spiritual Intelligence, we recognize that each obstacle is a teacher. I encourage leaders to reflect on their experiences, acknowledging emotions while also holding themselves accountable. This balance between empathy and responsibility can transform adversity into wisdom. I think that it's great to address the issue, but the on-going support, for me at least, is the key differentiator! Continue to have regular check-ins to discuss progress, celebrate wins, and adjust strategies as needed. It's the continuous support that really motivates then and reminds them they're not alone (because it's lonely at the top).

One thing I found helpful is consider offering resources such as training, mentoring, or peer support to address skill gaps or motivational issues. This shows a commitment to the executive’s growth, reinforcing a supportive environment while maintaining high performance standards.

I'd suggest spending 10 minutes on the rear-view mirror and 50 minutes looking ahead. In the rear-view section pose reflective questions that set up deep thinking opportunities and enable a safe space to touch on the tough stuff (fear, failure etc). Encourage the client to speak it aloud and then let it go. We've learned what we can from it and its served its purpose. In the future / planning phase focus on setting up accountability structures and guardrails that set up your client for success and build in support mechanisms. Use simple tools that keep a track of task progress and encourage brief, regular check-ins to flag concerns, get back on track or ask for help.
