How do you address cross-functional team member needs?

In my opinion it's all about acknowledging and appreciating the different values coming from this blend of skills working together for one more goal. A lot of problems can we solved together when one start realising that each team has different needs and different challenges however the coming together of this diversity in CFT's can help raising the business value generated together!

The team members will have multidimensional needs. They would expect professional recognition, expect healthy work place and expect fulfilment of personal needs. A holistic work ethos build around these needs will shape an environment of success. To create this environment, the leadership has to encourage while the members must express without hesitation. I always make sure I understand not just what a person is doing in terms of role deliverables but also how they work. What is their manner and style? Do they like to be communicated within in a certain way? Is there anything I need to know about them and how they work which will add value to our relationship? I also like to create a space for truth telling to occur when we can learn more about their workplace reality and the role they are undertaking. It's important to get a holistic picture as early as possible in a project. To do this you need to build trust. How? By clearly stating your motives and intent up front.

I’ve never heard anyone wake up one morning and say, “Today is the day I want to fail!” As a Sr Leader it is not a matter of “understanding” but a consensus on the Outcomes! Assuming you understand your employees efforts and “how they work” is a recipe for utter disaster without precise agreement on measurable outcomes. No one wants to work hard for meaningless results! If there is no consensus or ability to quantify the outcome then you have disregarded that employee and their contribution as a valued asset. We need to be thoughtful about how we assign and measure success…, careful what we ask for, we might just get it!

It's also about creating a space for continual experimentation and self reflection. I always like to celebrate the wins but also create a safe and creative space to unpack and find solution to skill gaps, threats and risks. When you change how your team thinks and responds to these factors it is a real game changer. Long term outcomes and impacts were never created by just focusing on strengths.

I Agree with a caveat , too much autonomy runs the risk of Leadership slackness the leader should know and make his point through to the member about the boundary of autonomy , respect will blend in naturally if the leader's sanctity of leadership is intact and members value is carried along emphatically

You need to be able to create a learning culture across your organization. While there are many factors to consider, you need to have formal processes and systems in place. One of the most important is a personalized learning and development plan that is co-designed between leaders and employees. I always create regular opportunities, at least once a week, for the team to come together and unpack the following areas: - key wins - big or small - challenges in the last week and why – potential solutions - anything negatively impacting the momentum of project and potential solutions - something that didn’t go to plan Lessons learnt that can benefit the business, your own role, the client experience and the team as a whole. - any client observations, ideas and feedback that will help the team and the business - any other project gaps, threats and risks we need to plan or respond to

Remember to respect that people are different. Not all are comfortable in brainstorm sessions, regardless how much room you create for people to express themselves. Be ready to include people in different ways while maintaining balance.

I believe decision making pie should also be shared with the members as they value the culture of decision being driven democratically and all the new ideas as innovative and collaboration in idea enlargement and expansion with the team members never hurts

One of the most simple, but powerful ways to build trust across the team is to adjust meeting times to the time zone of the team. Or if there are many time zones, make sure to vary meeting times so everyone has a chance to work during normal work hours for their time zone. It shows everyone on the team that they are important.

There is a book, "Humanocracy" by Gary Hamel. It begins with the organization having an employee-centric core value and standing by it. Any organization that values, "this is how we've always done things" does not support cross-functional leadership or leadership at all. They hire bosses and micro-managers to maintain their status quo. Secondly, hire leaders who are confident in their skills and secure in who they are. Insecure leaders will not value the individuality and opinions of their team, due to fear of being outshined and losing their title. Lastly, hire passionate people who understand what having a growth mindset is or your company will remain stationary because your staff believes going over and beyond is out of their pay grade.
