How do you evaluate the effectiveness of an ATS?

When defining metrics, you need to establish why you are measuring them. Don't just report on it for the sake of it, make data driven decisions on the back of it to drive constant improvement. For example, asking for candidate feedback is great, they feel valued, it shows you care, but unless you are willing to change your process based on this feedback you'll never get the real value out of it. If a candidate tells you they were really excited about the job ad and loved the lead up to the interview, but then found the interview process scary or daunting, there is something you need to change. Maybe just more transparency on what to expect, but it's these finer details that make all the difference in candidate experience.

For me core functionality, ease of use, UI and adaptation by team. There is no point having a super ATS which is complicated and no one uses.

Can the ATS perform all the functions you need it to? Have you tested it with coordinators, recruitment, sales and anyone else who will use it daily? Have you tested it from the candidate experience side to see how easy or complex the process is? Have you tweaked it to comply with all US employment laws? These are all things you need to consider when choosing an ATS or determining if your current ATS functions sufficiently.

My experience is that most Talent Acquisition teams have a "set it and forget it" strategy when it comes to their ATS and talent attraction channels such as the website and social media. The only updates are when there is a change in technology or when an issue is reported. Being proactive in reviewing the process will help you improve the candidate experience.

The best way to evaluate an ATS is to see the experience of every stakeholder involved. An ATS should be designed to bring in productivity in your recruitment and not just used for book-keeping. Ask a very simple question - Can I do all my recruitment activities across every stakeholder on this platform?

I don't think an ATS will ever be able to meet the expectations of the client unless job seekers get better at writing resumes. I hate the ATS and feel as though precision on paper isn't the strong suit most are looking for these days. With transferable skills, people transitioning into new skillsets, companies hiring on skills based learning vs. years of experience. ATS will never adapt as quickly as a recruiter can.

Additionally, mobile accessibility for both recruiters and candidates is crucial to ensure a smooth experience on smartphones and tablets.

Databases are only as strong as the quality of data inserted. Effective training on maintaining a database is paramount in the early days, the longer a company exists without prioritizing, the harder it is to maximize. A database is a monetary asset to a recruitment/staffing firm. Growing the database is of particular importance. While there are lists and platforms to purchase, organic new candidates added and referrals are most valuable. Consider compensating self generated placements at a higher commission rate. Consider unique referral system that stand out.

Fundamentally an ATS will only be as good as the data that is entered into it. Ensuring the data is structured and searchable is essential to retrieving the information too. Having decent marketing and outreach add ons are also great to keep candidates engaged and updated too.
