    “When you want something badly enough, all the universe conspires to help you achieve it.” — Paulo Coelho. 𝐋𝐢𝐞𝐮𝐭𝐞𝐧𝐚𝐧𝐭 𝐃𝐞𝐞𝐩𝐭𝐢 𝐑𝐚𝐧𝐚 held high hopes when reading this quote, especially after coming across an article featuring 𝐌𝐏 𝐒𝐡𝐫𝐢 𝐀𝐧𝐮𝐫𝐚𝐠 𝐓𝐡𝐚𝐤𝐮𝐫 in his olive green uniform. This moment led her to discover the 𝐓𝐞𝐫𝐫𝐢𝐭𝐨𝐫𝐢𝐚𝐥 𝐀𝐫𝐦𝐲 (𝐓𝐀), but there was one challenge: 𝐰𝐨𝐦𝐞𝐧 𝐰𝐞𝐫𝐞𝐧’𝐭 𝐞𝐥𝐢𝐠𝐢𝐛𝐥𝐞 𝐭𝐨 𝐣𝐨𝐢𝐧. However, Deepti, inspired by unwavering determination, held onto hope.     I did veteran hiring completely wrong for the first five years and If I could go back in time, I would change this one thing. Even today, I see so many companies who are starting with a veteran hiring program as a part of diversity hiring are doing it incorrectly. Way back in 2013, when we started with veteran hiring and going to corporate companies asking for roles, I was trying to sell a service that never existed earlier. There was no awareness of what veterans have done in the military, the ROI of hiring veterans, roles where they can be placed, and best practices in hiring. The huge mistake I made then was trying to sell veteran hiring services directly to corporate companies without creating awareness around it. This not only impacted business but also slowed down the placement of veterans. A few companies did give us roles on an experimental basis but the results were extremely discouraging. We used to send resumes and none/few used to get interview calls. Even in interviews, very few were selected. At times, even the retention rate was low. It was in 2017 in an offsite event when Sunny Makroo pointed out that we need to sensitize corporate India about veteran hiring and create a brand around this talent pool before we work on roles. I remember his words: "Veterans are exceptional talent but there is a lack of awareness in corporate about their talent potential. The closest a civilian knows of the military is by watching movies like Border, Uri, and Lakshay and that's their perception of the military which is far from the truth". We brainstormed and identified two learning gaps: First, we needed to make Corporate leaders understand the ROI of hiring veterans and best practices in pre-hiring, during hiring, and post-hiring of veterans. The second gap was on how to onboard, develop, and retain this talent pool. In six months, the thousands of hours of our collective experience in veteran hiring was distilled and concentrated into two specific workshops for these two topics. Thereafter, for every company we pitch veteran hiring, we recommend them to first run these two workshops for their business, hiring managers, and TA/HR managers. This has turned out to be a game changer since then. Sensitization workshops created awareness about veteran talent and companies started understanding the value of hiring a veteran. Overall, these workshops created a favorable environment in the organization for accepting veterans and thus such organizations are able to add veteran numbers to their diversity count. I still see many companies start with a focus on hiring and my advice to them would be this. Veterans are a great talent; they were an asset in the military and they would be an asset in corporate too. It's just that we are not aware of them and thus the first step is not hiring but gaining awareness about them. Thoughts? What suggestion would you have?
