High trust and medium performance team members are better than low trust, high performance ones, who can create a toxic culture. Be wary of those who manage upwards, avoid getting hands dirty, or point out problems without offering solutions. No person is perfect; consider the balance of capabilities across the team. Remember, your leadership shapes the team's success and environment.

First and foremost - lead by example! Secondly, feedback matters. This feedback should be continuous and timely. When the team does something well, highlight and celebrate it - this may be in the form of a shout-out or kudos, elevating the accomplishment to executives, sharing during staff meetings, quarterly business reviews, etc. When things don't go so well, share with the team what they could do differently in that situation to achieve a better outcome. Provide feedback and share progress with each team member continuously. The team needs to know how they're tracking toward goals, and end of year performance evaluation conversation should never be a surprise.
